Here's a number worth sitting with: a single coach shapes hundreds of hours of development for dozens of players every year. Improve that coach even slightly, and the effect multiplies across every player they touch — and every player those players train alongside. Yet coach development is usually the first thing clubs cut and the last thing they plan. Recruiting is exciting; coach education feels like overhead. That instinct is backwards.
Session-planner vs. developed coach
Most youth coaches are competent session-planners: they can run a good drill and manage a team. A developed coach is something else — they understand why a session works, can read what a player actually needs in the moment, adapt on the fly, and connect today's session to where that player should be in two years. The gap between the two isn't licences on a wall. It's ongoing education, observation and feedback — the things that rarely happen once a coach is hired.
You can't recruit your way past weak coaching. A talented player with an average coach becomes an average player with a good highlight reel.
What real coach education includes
In an academy, developing coaches is a deliberate, continuous process — not a one-off workshop. The core pieces are simple enough for any club to adopt:
- Live observation and feedback. Someone experienced watches sessions and gives specific, constructive input — not a checklist, but "here's what to do differently next week."
- Mentoring, not just instruction. Coaches develop fastest when they can talk through real problems with someone who's solved them before.
- Periodization literacy. Coaches learn to plan across a season, so training builds progressively instead of repeating the same themes.
- A shared standard. Everyone coaches toward the same principles, so a player's experience is consistent as they move up.
